본 연구는 최근 급증하고 있는 비정규 계약직 근로자들의 조직 효율성을 제고하기 위해 비정규 계약직 근로자들과 전통적인 정규직 근로자와의 조직행동에 관한 차이를 알아보고자 한 것이다. 먼저 비정규 계약직 근로자들의 조직몰입과 직무만족이 정규직 근로자들과 어떠한 차이를 보이는지를 살펴보았으며, 또한 그들이 지각하는 조직풍토와 전반적인 조직생활에 관한 태도의 차이를 검증하였다. 이를 위해 정규직 근로자 145명과 비정규 계약직 근로자 128명을 대상으로 설문조사를 실시하여 분석을 수행하였다. 그 결과 조직 몰입과 직무 만족에서 비정규직 근로자들이 정규직 근로자들보다 유의미하게 높은 것으로 나타났으며, 조직풍토에 대한 지각에서는 두 집단간에 유의미한 차이가 없었다. 그러나 조직풍토와 관련된 조직생활태도의 하위영역에서는 부분적으로 유의미한 효과가 발견되었다. 특히 최근의 연구경향과 같이, 비정규직의 직종에 따라 조직몰입과 직무만족에서 유의미한 상호작용효과가 있었다. 연구결과를 토대로, 비정규 계약직 근로자들이 조직에 잘 적응하고 업무수행을 향상시킬 수 있는 몇 가지 전략적 시사점을 탐색할 수 있었고 연구의 제한점 및 추후연구의 방향이 논의되었다.세계화 및 산업기술의 발달 등 경제환경의 급격한 변화는 기업구조조정과 아울러 기업의 신속한 환경적응성을 요구하고 있다. 그 결과 성장산업과 쇠퇴산업간 인력의 재배치와 함께 기업의 노동유연성이 강조되고 있다. 특히 국내에서 1997년 말 경제위기와 함께 노동시장의 유연화를 제고하기 위한 기업주들의 고용정책의 변화가 급속도로 확산되면서 이러한 추세가 더욱 강화되고 있다. 고용정책 변화에 따른 노동시장의 재편은 국내 산업구조의 변화를 반영하고 있으나 궁극적으로 기업의 다운사이징을 통한 생산성의 향상이라는 목표를 지니고 있다. 그러나 단순한 인원감축이 근로자들의 작업동기나 업무효율을 저하시키고 있어 조직적 딜레마를 가중시키고 있다. 최근 노동유연성의 제고와 조직 생산성의 향상을 위해 각 기업들은 최소의 정규직 인력을 유지하면서 전문화된 비정규 계약직 인력의 확보라는 대안적 배출구를 모색하고 있다. 이러한 변화가 효과적으로 산업현장에 촉진제의 역할을 하기 위해서는 그에 대한 체계적인 관리나 연구가 절실한 실정이라 할 것이다.
