본 연구는 제약회사 영업사원들이 인식하는 멘토링 기능과 멘토 감성 지능, 경력 몰입의수준을 조사하였다. 나아가 제약회사 영업사원들의 멘토링 기능이 경력 몰입에 영향을 미치
는 관계에 있어 멘토 감성 지능이 갖는 조절효과를 검증하여 이론적 및 실천적 시사점을 도
출하고자 하였다. 이를 위해 A제약회사 영업사원을 대상으로 Noe(1988)의 멘토링 기능 측정
도구, Wong과 Law(2002)의 감성 지능 측정도구, Blau(1988)의 경력 몰입 측정도구를 사용하여
설문조사를 실시하였다. 설문 조사 결과, 회수된 251부 중 불성실한 응답이라고 판단되는 5
부를 제외하고 총 246부를 최종 분석에 사용하였다. 연구결과는 다음과 같다. 첫째, 제약회사
영업사원이 인식한 멘토링 기능은 경력 몰입에 정적인 영향을 미치는 것으로 나타났다. 둘
째, 멘토의 감성 지능은 멘토링 기능과 경력 몰입의 관계를 조절하며, 멘토링 기능이 경력
몰입에 미치는 영향은 멘토의 감성 지능을 높게 인식하는 집단이 멘토의 감성 지능을 낮게
인식하는 집단보다 더 높은 것으로 나타났다.
연구 결과를 바탕으로 본 연구는 제약회사 영업사원의 멘토링 기능, 멘토 감성 지능, 경력
몰입의 관계에 대한 이론적 논의와 경력 몰입, 감성지능 제고를 위한 실천적 시사점을 제언
하였다.
영어 초록
The purpose of this study was to examine the moderating effects of mentors' emotional intelligenceon the relationship between mentoring function and career commitment for medical representatives in a
pharmaceutical company. A survey questionnaire for this study was composed of three instruments such
as Mentoring Function Scale(Noe, 1988), Emotional Intelligence Scale(Wong & Low, 2002), and Career
Commitment Questionnaire(Blau, 1988). The survey was conducted with 251 medical representatives in a
pharmaceutical company. The 246 final data excluding 5 insincere and missing value ones was used for
analysis. Collected data was used to test two research hypotheses drawn from the extant literature
review. Two hypotheses were as follows; First, medical representatives' mentoring function would have
significant effect on their career commitment. Second, medical representative mentors' emotional
intelligence would have significant moderating effects of on the relationship between mentoring function
and career commitment for medical representatives. The results of this study were that medical
representatives' mentoring function had positively significant effects on their career commitment and
mentors' emotional intelligence had positively moderating effects on the relationship between mentoring
function and career commitment. Based upon these results, some implications and suggestion were
discussed.
